Principal Singh:

Overloaded and Overextended

Principal Singh is in his third year serving as the principal at a mid-sized upper elementary school. Recently, he notices a rise in stress levels and workload complaints from his school’s special educators.

Upon further probing, he discovers that his special educators are struggling to manage increasing workloads, with endless paperwork and frequent IEP meetings consuming much of their time, which leaves little room for planning, collaboration, and teaching. They report working long hours to complete the necessary documentation required by IDEA, and are struggling to find time to collaborate with general educators to ensure students' unique needs are being addressed.

This imbalance affects his special educators' mental health and overall job satisfaction. They want more support from leadership, and hope Principal Singh can enact processes that make it easier for them to manage the excessive demands of their workloads and prevent them from burning out.

Principal Actions

Principal Singh commits to supporting his special educators by improving their working conditions. As a first step, he tries to understand his special educators' most pressing concerns. Each month, he collects and reviews well-being survey results from special educators and regularly schedules individual meetings to discuss their pain points and hear their potential solutions.

He brings the special education team together regularly to reflect on whether they are getting the support they need to provide students with high-quality, appropriate services and whether the school structures are promoting work-life balance.  

Principal Singh also begins leveraging his leadership team to provide personalized support to each special educator based on what they need, such as reducing additional duties and granting extra time during the school day for IEP development. He establishes regular check-ins and nonevaluative classroom walkthroughs, and does so with increased frequency for new special educators. In doing each of these things, he is very careful not to add to the special educators' workloads.

Principal Singh also focuses on retaining new special education teachers by providing comprehensive mentoring tailored to their needs and matching them with experienced paraprofessionals.

He proactively builds the school’s candidate pool by identifying high school students and paraprofessionals looking to become special education teachers in his school and district. Partnering with a regional educator preparation program, he implemented a “grow your own” initiative that offers candidates on-the-job experience while they work toward earning their degree and licensure.

This proactive approach creates a more supportive and manageable work environment for special educators at his school, thus enhancing their work-life balance, mental health, and overall job satisfaction.
